The systematic literature review, How Can Learning Be Supported at Work? Systematic Review of the Strategic and Emergent Practices of Learning Supportive Leadership was published. Based on it, a popular science blog post was also published on the Jatkoilla blog about leaders\u2019 ways of supporting learning in everyday work. In addition, the edited volume, How People Shape Change at Work? Employee-Driven Innovation in Public and Private Organizations, has been submitted to the publisher.<\/p>\n\n\n\n<p>Research based on the TYSTI data is also progressing rapidly. Two articles based on the interview data collected so far have been produced and submitted for peer review. These articles examine, among other topics, innovation competences and conditions as well as engagement in innovation work. Concerning the survey data, an article by our doctoral researcher Teemu Ojala is currently being submitted for review. The article explores the relationships between workplace learning potential, psychological safety, and strategy implementation. In addition, a second article based on the survey data will be completed during the autumn.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">What Does the Survey Data Tell Us About Finnish Working Life?<\/h2>\n\n\n\n<p>The extensive survey dataset available to the TYSTI project was collected before the project began, but it has now also been preliminarily analyzed. The data provide an interesting view of how Finnish employees experience learning, innovation, well-being, and the learning opportunities provided by their workplaces.<\/p>\n\n\n\n<p>The first observations from the data show that participation in innovation is not distributed evenly across workplaces. Managers, supervisors, and professionals occupying higher levels of the organizational hierarchy participate in development activities and utilize their own ideas at work significantly more actively than employees. Of particular concern is that almost one in four employees (24.6%) report participating in the development of the organization or work processes only rarely or never. The job role explains as much as 13 percent of participation in innovation.<\/p>\n\n\n\n<p>Differences between employee groups are considerably smaller when it comes to experiences of workplace learning. Supervisors report slightly more learning than employees or managers, but the effect of job role on learning experiences is minimal. This suggests that learning is, in one way or another, part of everyone&#8217;s work, although opportunities to participate in workplace development appear to be distributed much more unevenly. Next, it will be interesting to explore the reasons behind this uneven participation. Does it reflect an organizational culture in which diversity and inclusion<\/p>\n\n\n\n<p>are promoted only in certain areas of decision-making? Or does it indicate limited proactivity among personnel, or restricted opportunities to influence development activities? It is also possible that multiple factors at the individual, team, and organizational levels simultaneously contribute to this pattern. We can hardly wait to begin conducting the full analyses of the data and publishing the results in scientific forums.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Employee-Driven Innovation Challenges Traditional Views of Innovation<\/h2>\n\n\n\n<p>The TYSTI project continues the previous research projects of the JATKOT Research Group focusing on learning, innovation activities, and well-being. TYSTI is based on the observation that innovation is still often viewed in many organizations primarily as the responsibility of R&amp;D units, strategy teams, or innovation specialists. Employee-driven innovation (EDI), however, is based on a different assumption: every employee is considered to possess creative potential, opportunities to participate in innovation, and the willingness and capability to develop new solutions alongside their primary work responsibilities.<\/p>\n\n\n\n<p>The concept of employee-driven innovation became established in the research literature in the early 2010s, particularly through the work of Kesting and Ulh\u00f8i and H\u00f8yrup. Kesting and Ulh\u00f8i (2010) identified a central tension within EDI. Broad employee participation can generate valuable ideas, but without shared structures and coordination it may also lead to fragmentation, overload, or suggestions that are difficult to implement. Employee-driven innovation therefore requires both opportunities for employees to contribute and organizational capacity to evaluate, support, and utilize emerging ideas.<\/p>\n\n\n\n<p>H\u00f8yrup (2010), in turn, emphasized the learning-related dimension of innovation. From this perspective, new ideas emerge not primarily through separate innovation processes, but through everyday problem-solving, learning from experience, and informal learning at work. Employee-driven innovation is therefore not only a phenomenon that supports organizational competitiveness, but also a question of participation, learning, and the quality of working life.<\/p>\n\n\n\n<p>During the past fifteen years, employee-driven innovation has been studied across several disciplines, including innovation studies, organizational and entrepreneurship research, human resource management, psychology, adult education, and workplace learning research. According to Tan and Lee (2023), the literature has focused particularly on three questions: what factors motivate employees to participate in innovation, how employee ideas develop into innovations, and what kinds of outcomes employee-driven innovation produces for both employees and organizations.<\/p>\n\n\n\n<p>The preliminary findings of the TYSTI project indicate that the perspective of employee-driven innovation remains highly relevant. Although innovation is increasingly viewed as the responsibility of all employees, opportunities to participate appear to be distributed unevenly across different employee groups. We still know relatively little about the relationships between employee-driven innovation and employee well-being, and especially about how innovation and well-being can be supported simultaneously within organizations. Through the interviews collected in the project, we therefore aim to deepen our understanding of how learning, innovation, and development are experienced in everyday work across different organizations and what kinds of practices support or hinder them. Data collection is still ongoing, and our goal is to include one more organization in the study.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Looking Toward Workplace Pedagogy<\/h2>\n\n\n\n<p>Alongside the research activities, a second important phase of the project has also begun. Our goal is to develop a workplace pedagogy framework and assessment tool that will help workplaces identify and strengthen practices that support learning, innovation, and well-being.<\/p>\n\n\n\n<p>In addition, we are currently designing and piloting the \u201cILE-Agent,\u201d an AI-based assistant intended particularly to support the sharing of tacit knowledge and collaborative learning within organizations. Planning has also begun for the TYSTI project\u2019s own event, the final seminar in autumn 2027, where we aim to share the project\u2019s findings and discuss their significance for workplace development together with workplaces, experts, and other stakeholders.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Why Is This Important?<\/h2>\n\n\n\n<p>Several interviewees of TYSTI project pointed out that not everyone is interested in, or feels capable of, participating in employee-driven innovation activities, which is why we acknowledge the importance of individual motivations, dispositions, and personality traits. However, the observations from our data also reinforce the view that workplace learning and opportunities for employee-driven innovation are not determined by individual characteristics alone. Rather, organizational structures, leadership practices, job roles, and workplace culture shape who gets to participate in development activities and whose ideas become integrated into organizational practice.
